Marie-Josée Lafontaine is a senior living innovator, entrepreneur, and advocate for transforming how society views aging. As a second-generation leader in the senior care sector, she continues the legacy of her father, who founded one of Ontario’s pioneering retirement communities in the early 1970s.

As the leader of Scarborough Retirement Residence, Lafontaine has redefined what senior living can look like—placing wellness, community, and dignity at its core. She champions an integrated, preventative approach that moves beyond traditional models of care. Through initiatives such as the Vitality Lifestyle Plans and Vitality Clinic model, she is creating pathways for seniors to age in place with grace offering continuity of care to end of life.

Beyond operations, she is a passionate voice for reframing the cultural narrative around aging through her philosophy of “Ageism to Sage-ism,” which recognizes the wisdom, resilience, and societal contributions of older generations.

Through her leadership, Lafontaine continues to advocate for more compassionate, innovative, and soul-centred approaches to senior living.

Below are highlights of the interview where Marie-Josée Lafontaine has shared how the future of aging is not about decline; it is about dignity, vitality, and recognizing the wisdom of a generation that still has so much to contribute.

Every leader has a defining journey. Looking back, what experiences, influences, or moments shaped your professional path and inspired you to pursue the work you do today?

My journey into senior living began long before I ever held a leadership title—it began as a child walking the halls of the long-term care in 1959 and the first retirement residence model my father founded in Ontario in the early 1970s. At that time, aging was largely viewed through a medical or institutional lens. Yet what I witnessed growing up told a very different story. I not only witnessed vulnerability and isolation, I also saw community, resilience, humor, and the depth of life experience that older adults carry with them.

Those early experiences shaped the way I see aging today. I came to understand that the later stages of life are not defined simply by decline, but by wisdom, perspective, and continued contribution. When people live in environments that respect their voice, dignity, purpose, and authentic connection, they continue to thrive.

Today we are living through one of the most profound demographic shifts in human history. Across the world, populations are aging rapidly, and our systems—healthcare, housing, and social structures—are struggling to keep pace. This moment calls for a fundamental rethinking of how we design communities and support people as they age.

My work has evolved from continuing a family legacy to helping reshape the broader narrative around aging itself. I advocate for a shift from “Ageism to Sage-ism,” recognizing older adults not as a societal burden, but as one of our greatest reservoirs of knowledge, resilience, and social capital. If we begin to see aging through that lens, we can build communities that honor experience, support vitality, and allow people to continue contributing meaningfully throughout their lives and ours.

As someone making an impact in your field, how would you describe your leadership or professional philosophy, and what values guide the way you approach your work and decisions?

My leadership philosophy centers on conscious leadership and a soul-centered design. In senior living, we are not simply managing buildings or services—we are stewarding people’s lives during one of the most important chapters of their journey.

The values that guide me are dignity, compassion, innovation, and courage. Dignity means honoring the autonomy and individuality of every resident. Compassion reminds us that care must be both clinical and deeply human. Innovation pushes us to rethink outdated models of senior living and develop more integrated, wellness-focused communities.

Perhaps most importantly, courage is required to challenge existing systems. Healthcare and aging services are undergoing profound demographic shifts, and leaders must be willing to question traditional approaches in order to build more responsive and compassionate models for the future.

Women’s History Month celebrates both progress and perseverance. From your perspective, how has the role of women evolved in your industry, and what meaningful changes would you like to see in the coming years?

Senior care has historically been supported by women at every level—from frontline caregivers to family members who serve as advocates for aging parents. Yet leadership roles within healthcare systems and policy development have not always reflected that reality.

Over the past decade, I have seen a significant shift as more women step into executive leadership, entrepreneurship, and policy-shaping roles within the aging sector. Women bring a compassionate, collaborative and relational approach to leadership that is particularly powerful in industries centered around care and community.

Looking ahead, I hope to see greater representation of women not only in operational leadership but also in policy, investment, and innovation within aging services. As the global population ages, the voices shaping the future of elder care must reflect the diversity and lived experience of those who understand its human dimensions.

Behind every success story are challenges that build strength and character. Could you share a moment in your career that tested you and ultimately shaped your growth?

The COVID-19 pandemic was one of the most challenging periods our industry has ever faced. Senior living communities experienced capacity challenges the sector was placed at the intersection of public health, emotional well-being, and family anxiety.

During that time, leaders were required to make rapid decisions in an environment of uncertainty while ensuring the safety and dignity of our residents. The experience reinforced the importance of resilience, transparent communication, and community trust.

While the pandemic stress-tested our health care systems and our leadership, it also revealed the extraordinary dedication of caregivers and the strength of our communities. It deepened my commitment to advocating for stronger integration between retirement homes, healthcare systems, and community supports so that seniors receive the care they deserve.

Innovation and forward thinking are essential in today’s fast-changing world. What initiatives, ideas, or goals are you currently focused on that you believe will create lasting impact?

My current focus is on advancing more integrated and proactive models of support for aging adults. At Scarborough Retirement Residence, this has led to the development of our Vitality Lifestyle Plans and Vitality Clinic model, designed to respond thoughtfully to the changing needs and acuity levels that naturally occur as residents age.

The goal is to move beyond a reactive approach to care. Through personalized vitality planning and access to allied health supports, we aim to help residents maintain independence, stability, and quality of life for as long as possible. Our Premium Care model allows many residents to remain in a familiar community while receiving enhanced support—offering an alternative pathway for those who wish to avoid or delay a transition into long-term care.

At its core, this model reflects a simple belief: that aging adults deserve environments that evolve with them, supporting not only their care needs but also their dignity, autonomy, and sense of home.

As a role model for many aspiring professionals, what advice or message would you like to share with the next generation of women who hope to build meaningful and influential careers?

My advice is simple: lead with authenticity and courage.

For a long time, women were expected to fit into leadership models that were never truly designed with them in mind. Yet the most influential leaders are those who bring their whole selves to the table—their empathy, intuition, resilience, and competence.

Do not be afraid to challenge systems that no longer serve people. Real innovation often begins with someone brave enough to ask a question others are hesitant to raise.

And above all, remember that leadership is not about titles or recognition. It is about impact. When your work is grounded in purpose and guided by integrity, you create change that extends far beyond your own career—and often far beyond what you ever imagined possible.
